How this works
An interview scorecard is one page for one role: the same competencies, a 1 to 4 scale, and an evidence column. It does not score a candidate.
What each score means, and a filled-out example
What each score means
| Score | Name | What it means on this card |
|---|---|---|
| 1 | No evidence | Nothing in the interview showed this, or the examples were someone else's work. |
| 2 | Gap | Partial evidence with a gap you would have to cover after the hire. |
| 3 | Meets it | Clear evidence they have done this at the level the role needs. |
| 4 | Exceeds it | A specific example that goes past what the role needs, with their own decisions in it. |
A filled-out example: backend engineer, first technical round
Fictional interview notes showing how to tie a rating to observable evidence.
| Competency | Score 1–4 | Evidence you heard |
|---|---|---|
| Service design and API boundaries | 3 — Meets it | Separated billing from the API; explained idempotency and retry tradeoffs. |
| Data modelling and query performance | 3 — Meets it | Used EXPLAIN to identify a scan; added a composite index and checked write cost. |
| Testing and rollout of a risky change | 3 — Meets it | Used a 5% canary, an error-rate threshold and a tested rollback. |
| Debugging a production incident | 3 — Meets it | Correlated a latency spike with deployment logs before changing capacity. |
| Code review and written communication | 3 — Meets it | Shared a review that explained an alternative and documented the decision. |
- Name the role and the stage. One card is one round.
- Add up to ten competencies, or load a fixed list and edit it. Each gets two fixed questions.
- Print or save as PDF, copy for Google Docs, download CSV, copy Markdown, or copy a link. None of it is posted anywhere.
Limits
Use Not assessed when a competency was not covered. Each competency includes an observable strong-answer anchor; record evidence before rating. This template does not predict performance.
Who uses it
Who uses it
- Hiring managers running their first structured loop who need the same questions asked of every candidate.
- Founders interviewing alongside two colleagues who each remember a different conversation.
- Recruiters who want debrief notes that point at evidence instead of at a feeling.
